Determination is based on the soul itself. The length of time it has remained in the mortal world is a factor as well as the manner of death. Violence, regret and pain make a very different soul than those who go with none of those.

Very well. Shifts typically take 12 hours, and end with the morning sirens. You'll be paid more for the hours that fall within the Darkness, and you have three days off a week.

You'll also be expected to deal with the occasional rowdy customer, if and as necessary.
